Hiring AI Talent When Everyone Wants the Same Fifty People

The AI talent market is not short on engineers. It is short on the specific engineers everyone is chasing at the same time, and that distinction changes how you should hire.

Every company building with AI right now is fishing in the same small pond: the engineer who has shipped a production LLM feature, owns the eval pipeline, and can talk to both the model and the business. That person is employed, not looking, and gets three messages a week. Posting a job and waiting does not reach them.

Why the usual playbook fails here

Internal recruiting teams are built for volume and inbound. They are good at processing applicants. But the AI hire you actually want is rarely an applicant. They are heads-down at a competitor, and the only way to reach them is a credible, specific, well-timed approach from someone who already understands the work.

  • Speed beats brand. The strongest AI candidates are off the market in days, not weeks. A two-week internal req cycle loses to a firm that can put three vetted names in front of you by Friday.
  • Specificity beats reach. Blasting 500 profiles gets you noise. Knowing which fifteen people have actually built the thing you need gets you the hire.
  • Evidence beats resumes. "Worked on AI" is on every resume now. What matters is what they personally shipped, and that takes a real technical screen to surface.

What actually works

The companies winning these searches do three things. They define the role around a concrete deliverable, not a stack. They move fast enough to make a decision before the candidate has five other offers. And they lean on networks that already contain the passive talent, instead of hoping the right person happens to be looking this week.

That last point is where a specialized partner earns its fee. A recruiting firm embedded in the AI talent market is not selling access to a job board. It is selling a pre-existing relationship with the fifty people you are competing for, and the technical judgment to know which of them fits.
